K-POP 산업에서 백업댄서의 처우 문제와 개선에 관한 연구

A Study on the Treatment Issues and Improvements for Backup Dancers in the K-POP Industry

본 연구는 K-POP 산업 내 백업댄서의 실제적 노동 경험과 직업적 처우 실태를 심층적으로 탐구하고, 이를 토대로 제도적 한계 및 산업 구조의 문제점을 비판적으로 분석하여 실행 가능한 개선 방안을 모색하는 데 그 목적이 있다. 이를 위해, 현상학 연구를 활용해 실제 현장에서 경험이 풍부한 백업댄서들 4명을 대상으로 심층면담을 통해 현상의 본질을 해석하고자 하였다. 이에 연구 결과는 다음과 같다. 먼저 백업댄서의 처우 문제에 대한 인식은 ‘계약 및 임금 구조의 문제’, ‘근무 환경 및 노동 강도’, ‘복지 및 지원 시스템의 부재’, ‘직업의 불안정성 문제’로 나타났다. 다음으로 처우 개선에 대한 방안으로 ‘표준계약서의 의무화’, ‘근무 환경 개선과 휴식권 보장’, ‘직업에 대한 복지 및 지원 체계 구축’으로 나타났다. 본 연구는 K-POP 산업 내 예술노동에 대한 사회적 가치 재평가와 직업적 권리 보장의 기반을 마련하는 데 의의가 있다. 나아가 백업댄서라는 직업군이 문화산업의 핵심 인력으로서 정체성과 전문성을 공고히 인정받고 이를 기반으로 제도적 보호 아래에서 안정적으로 보호받은 노동 환경이 구축되는 데 기여할 수 있기를 기대한다.

This study aims to deeply explore the actual labor experience and professional treatment status of back dancers in the K-POP industry, and based on this, to critically analyze the institutional limitations and problems of the industrial structure and seek feasible improvement measures. To this end, phenomenological research was utilized and in-depth interviews were conducted with four back dancers. The results of the study are as follows. First, the treatment problems perceived by back dancers were ‘problems with contract and wage structure’, ‘working environment and labor intensity’, ‘absence of welfare and support systems’, and ‘problems with employment instability’. Next, the treatment improvement measures were ‘mandatory standard contracts’, ‘improvement of working conditions and guarantee of rest rights’, and ‘establishment of welfare and support systems in the workplace’. This study is significant in that it reevaluates the social value of artistic labor in the K-POP industry and provides a foundation for guaranteeing occupational rights. In addition, it is expected that the identity and professionalism of back dancers as core personnel in the cultural industry will be recognized, and through this, a stable and protected working environment will be created under institutional protection.
