The Effects of Working Hour Characteristics, Emotional Labor, Organizational Support, and Work Engagement on the Psychological Well-Being of Nurses : Using the 7th Korean Working Conditions Survey

Purpose: This study aimed to identify the factors influencing psychological well-being among nurses by examining the effects of working hour characteristics, emotional labor, organizational support, and job engagement. Methods: This study was a secondary data analysis using data from the 7th Korean Working Conditions Survey (KWCS). A total of 310 female nurses were selected as participants. Descriptive statistics, independent t-tests, one-way ANOVA, and multiple regression analyses were performed using SPSS 26.0. Results: Psychological well-being was significantly influenced by several factors. Working more than 40 hours per week (β=–.01, p<.001), shift work (β=–.04, p<.001), emotional labor (β=–.01, p<.001), and supervisor support (β=–.03, p<.001) had significant negative effects on psychological well-being. In contrast, personal autonomy at work (β=.04, p<.001), job engagement (β=.51, p<.001), and coworker support (β=.10, p<.001) showed significant positive effects. The explanatory power of the model was 30.0% (Adj. =.30). Conclusion: Psychological well-being among nurses is affected by a combination of working hour characteristics, emotional labor, organizational support, and job engagement. Institutional strategies such as reducing excessive working hours, improving shift work systems, fostering job engagement, and providing balanced organizational support should be considered to enhance the psychological well-being of nurses.
