원장의 포토보이스를 통해 나타난 어린이집 원장-보육교사 관계 경험 탐색

Exploring the Meaning of Director―Teacher Relationships in Childcare Centers through Photovoice

본 연구의 목적은 어린이집 원장이 경험하는 원장-보육교사 관계의 의미를 탐색하는 것이다. 이를 위해 2024년 12월부터 2025년 5월까지 약 6개월간 어린이집 원장 5명을 대상으로 포토보이스 방법을 통해 원장-보육교사 관계에 대한 연구자료 수집이 이루어졌다. 연구는 준비, 조사, 분석, 공유, 실천의 5단계 절차로 진행되었고, 자료분석은 자료와 친숙해지기, 코딩하기, 주제 찾기, 주제 재검토화하기, 주제 명명하기, 보고서 작성하기의 6단계 주제 분석법을 실시하였다. 본 연구를 통해 나타난 원장이 경험한 교사와의 관계는 힘겨루기와 함께 따뜻함이 공존하는 거리두기 관계, 갈등과 위기를 기회로 만들어 가는 관계, 함께할 때 더욱 빛나는 파트너십의 관계로 나타났다. 이에 대한 첫째 범주의 하위범주는 선을 넘지 않는 관계, 속도를 조절하는 관계, 마음의 거리를 줄이는 관계, 둘째 범주의 하위범주는 균형을 유지하는 관계, 증명하는 관계, 갈등을 걸러내고 순환하는 관계, 셋째 범주의 하위범주는 아름다운 화음을 만드는 관계, 함께 성장하는 동행 관계, 유기적으로 연결된 행복한 관계로 나타났다. 본 연구는 원장-보육교사의 긍정적인 관계가 어린이집 조직의 건강성과 보육 서비스의 질적 성장을 촉진할 수 있음을 확인하였다는데 의의가 있다. 또한, 원장-교사 관계의 어려움을 이해하고 이를 해결하기 위한 실질적인 방안 모색의 필요성을 시사한다.

The purpose of this study was to explore the meaning of director―teacher relationships as experienced by childcare center directors. Data were collected through the photovoice method with five directors over a six-month period, from December 2024 to May 2025. The research adopted a five-stage photovoice process―preparation, investigation, analysis, sharing, and practice―and utilized a six-phase thematic analysis procedure, including data familiarization, coding, theme identification, review, naming, and reporting. The findings revealed that directors perceived their relationships with teachers as multifaceted: (1) a “distanced relationship,” in which struggles for authority coexist with emotional warmth; (2) a “transformative relationship,” where conflicts and crises become opportunities for growth; and (3) a “partnership relationship,” which becomes more vibrant through collaboration. Subthemes included maintaining boundaries, adjusting pace, reducing emotional distance, sustaining balance, proving oneself, filtering and circulating conflicts, creating harmonious resonance, journeying together in growth, and forming organically interconnected relationships of happiness. This study highlights that positive director―teacher relationships foster organizational health within childcare centers and contribute to the qualitative improvement of childcare services. Furthermore, it underscores the need to understand the challenges inherent in director―teacher relationships and to seek practical solutions.
