유아교사의 잡 크래프팅에 대한 잠재 프로파일 분석

Latent Profile Analysis of Early Childhood Teachers’ Job Crafting

본 연구는 유아교사의 잡 크래프팅에 따른 잠재 프로파일을 파악하고 이에 따른 직무만족과 직무열의의 차이를 검증하는 데 목적이 있다. 유아교사 334명을 대상으로 잠재 프로파일 분석(LPA)을 하였으며, 프로파일에 따른 직무만족과 직무열의의 차이를 검증하였다. 분석 결과, 잡 크래프팅에 따른 잠재 프로파일은 ‘기본 참여형’, ‘적응적 실천형’, ‘주도적 성장형’ 3개 집단이 추출되었다. 세 집단은 전반적으로 유사한 양상을 보였으나, 잡 크래프팅 요인의 수준에서 뚜렷한 차이가 나타났다. 직무만족과 직무열의는 ‘주도적 성장형’, ‘적응적 실천형’, ‘기본 참여형’ 집단 순으로 높게 나타났고, 집단 간 차이는 통계적으로 유의하였다. 본 연구는 유아교사의 잡 크래프팅을 인간 중심 방법을 적용하여 분석하였다는 의의가 있으며, 잡 크래프팅이 직무만족과 직무열의에 중요한 영향을 미치는 변인임을 확인하였다. 또한, 상대적으로 낮게 나타난 ‘교육과정 계획 크래프팅’과 ‘교육과정 운영 크래프팅’의 향상을 위한 지원 방안 마련의 필요성을 제기하였다.

The purpose of this study was to identify the latent profiles of early childhood teachers’ job crafting and to examine differences in job satisfaction and work engagement across to these profiles. Latent profile analysis(LPA) was conducted with 334 early childhood teachers, and differences in job satisfaction and work engagement across the profiles were tested. The analysis extracted three latent profiles of job crafting: the ‘Basic Participation’ group, the ‘Adaptive Practice’ group, and the ‘Proactive Growth’ group. Although the three groups showed generally similar patterns, distinct differences emerged in the levels of job crafting sub-factors. Job satisfaction and work engagement were highest in the ‘Proactive Growth’ group, followed by the ‘Adaptive Practice’ group and the ‘Basic Participation’ group, and the differences among the groups were statistically significant. This study is meaningful because it applied a person-centered approach to analyze job crafting among early childhood teachers, confirming that job crafting is an important variable influencing job satisfaction and work engagement. In addition, the relatively low levels of ‘curriculum planning crafting’ and ‘curriculum implementing crafting’ highlight the need to develop support measures to enhance these areas.
