As organizational structures become increasingly horizontal, the potential ambiguity of role boundaries arising from distributed leadership requires empirical examination. This study defined a shared leadership environment as an internal team environment that facilitates shared leadership through shared purpose, social support, and voice. It examined the effects of this environment on employees’ perceived team conflict and team satisfaction through role ambiguity and tested the moderated mediation effects of team-member exchange (TMX) and leader-member exchange (LMX). Survey data from 341 employees in Korean private-sector organizations were analyzed using structural equation modeling. A shared leadership environment was negatively related to role ambiguity and positively related to perceived team satisfaction but was not significantly related to perceived team conflict. Role ambiguity mediated only the relationship between a shared leadership environment and perceived team satisfaction. TMX weakened the negative relationship between a shared leadership environment and role ambiguity, whereas LMX strengthened it. Their moderated mediation effects were also significant for perceived team satisfaction. These findings show that the effects of a shared leadership environment vary according to employees’ role perceptions and exchange relationships, highlighting the importance of role clarification and relational resource management in team-based organizations.
